Let's now unpack some ideas and put some real technology and project management flesh on them. This is needed, as to quote the old marketing slogan, we face a lot of FUD (fear, uncertainty and doubt) when it comes to Cloud or perhaps, 'fog' instead of FUD.

In practical terms, Cloud means using a lot more remote services delivered securely over IP (Internet Protocol) than the traditional model of an organisation utilising the services of an in-house IT department. Cloud-like functions have been around since the start of commercial data processing - what else was the classic payroll bureau service than remote provision of a computing resource, after all? A key difference, economically, to earlier versions of 'Cloud', even classic outsourcing or managed hosting, or even the first generation of ASP (application service provision):customers should only pay for what they specifically use.

An analogy often employed in the literature is that of rent versus buy; the former implies a low-cost short-term, flexible arrangement between vendor and customer, the latter connotes a larger investment where responsibility devolves immediately on to the purchaser.

So far so good, but then the IT industry being the IT industry, we are soon enveloped in a mist of terms ending 'as a service,' as in 'x' (Platform, Infrastructure, Software), but made more opaque with nomenclature like 'PaaS,' 'IaaS' and 'SaaS'. Let's not distort appropriate complexity needlessly, but the real point is that when choosing a Cloud version of an IT function you as the customer should be able to expect to use it without having to worry any more about its internal density, a black box approach, if you will.

'Public,' 'private' and 'hybrid' Cloud

Public
At the same time, you definitely need to know the general shape of the proffered Cloud as they differ, which has obvious consequences in terms of their security and cost to you as a subscriber. The most important concepts are 'public,' 'private' and 'hybrid,' so let's briefly define those. A public Cloud is what you get when you as a consumer use Google Apps or back up your movies and digital content in something like Apple's iCloud. Data is protected by password access and held in the data storage facilities of companies like Amazon or Microsoft (with its Windows Azure) who offer this resource to all comers.

The emphasis is on getting rid of the need for local storage (as in your desktop or LAN) and move it to a remote 'back end'. Note that public Cloud solutions are not just for the consumer, indeed far from it; many organisations use solutions like Amazon Web Services for the same ends, for example. This approach is fine for most consumer uses but also applications that are lower down on the mission-critical rating.

Private

A private Cloud uses the same model technologically but now you as a client contract with a company (e.g. a Cloud service provider) who offers dedicated infrastructure and facilities that are specific to your needs alone. Patently, that means a higher level of service to you, especially when it comes to security, access and protection of your information and IT services.

So, again, you move away from local data storage and data processing to a more remote model, but instead of sharing the resources with others, you have effectively put your name down on a solid chunk of Cloud functionality for your use alone. This model is proving attractive to mid-sized and larger organisations who like the flexibility of the Cloud but who dislike the idea of it being as 'shared' as the former approach.

Hybrid

A hybrid approach is not just a 'mix' of the two. It is in fact a bespoke environment designed to meet the differing needs of business. One approach is for a Cloud provider to offer a customer a mix of dedicated remote services via its own private Cloud with others distributed via a public Cloud.

An alternative approach may be where the customer maintains a structure with the majority of services fully in-house, some on a managed service basis, and some in a private Cloud whilst provisioning services such as online data backup, email security, archiving, and disaster recovery and so on in a fully public Cloud.

The best way to understand all this: think of Cloud as a matrix with one axis marked 'closeness of data to me' and the other 'closeness of relationship I need with the third-party looking after my data'.

As with all writing, the trick with property descriptions is to be creative. Not for art's sake, but for your reader's sake. And ultimately for the sake of your response rate.

It's not the sort of advice you usually hear about writing property descriptions, I know. You're normally told to write about benefits, write about lifestyle, create a sense of urgency, and so on. And all of that's true; I've said the same things myself. But you can - and should - still do it with a splash of creativity!

It's way too easy to fall into the trap of writing property descriptions the same way everyone else does: "Single level three bedroom home with slug and zzzzzzzzzzzzzzzzz... " Oh dear!

Yes, home buyers expect it, but that's exactly why you shouldn't do it! Exactly why readers skim-read and focus on the bullet points. As soon as they see an ad's exactly what they were expecting, they glaze over.

Is that what you want from your property descriptions? Is that why you labour over them for hours? Why you spend too many nights after dinner working, incurring the wrath of your better half? Wouldn't you rather prospective buyers (and renters) actually read them? The whole way through? And remember them? Maybe even read them out to someone else? (Yes, it happens!)

"But won't people think I'm unprofessional if I don't write like a realtor?" Some will, guaranteed. But at least they noticed, and that means they probably noticed the property too. How many will notice their first property description in months, and think to themselves, "Hey this is refreshing!" or "This agent sounds different" or "Now THIS ad has personality!" And if they're thinking that, how much will rub off onto the property itself? There are psychological theories about this stuff, and if I were smart, I'd tell you all about them. But I'm not. And you don't need to know the theory to know it works. Ever seen a pretty girl in a car ad? Same principle...

So don't say "it's an opportunity not to be missed", say "you'll kick yourself" or "your wife will divorce you" or "even the dog knows it's worth a look".

Don't get me wrong; I'm not saying you have to be outrageous. If it suits your audience, that's fine, but it's not the point. The point is that you should be memorable. Last week I met a writer who had one book published. Since his book sells well, and he speaks to groups across the country, he thought about writing a second book. But he didn't take action on this idea. "Writing is too much work," he admitted, "so I just revised my existing book."

This writer speaks the truth. Whether it is a novel, mystery, history, self-help, poetry, children's book, sports book, or another genre, writing is hard work. You also have to deal with submission guidelines, editors, deadlines, and marketing. In short, your work isn't done when your book is done.

Writers also have to deal with comments from readers. During my 35+ years as a writer I have received compliments and thoughtless comments. One man was disappointed when one of my books was released. "I was going to write that," he complained. However, I researched the topic, spent weeks on the outline, spent months on writing, and submitted the manuscript to publishers.

I acted upon my book idea and he did not.

Many people have approached me and said they wanted to write a book. When I ask what they are working on at the moment, however, the answer is always the same -- nothing. I have never met a would-be writer who was working on anything. By definition, writers are supposed to write. If you want your book published, you need to create a body of work.

Volunteering may also help you reach your dream of becoming a writer. You may serve as volunteer editor of your church newsletter, for example, or write articles for the public library newsletter. I wrote a brochure for a local community group and you could do something similar. Over time, your volunteer efforts will become a body of work and prove, without a doubt, that you are a writer.

Community education and college courses may also help you to achieve your dream. Taking courses proves, yet again, that you are serious about becoming a writer. Keep a file or files of everything you write to track your progress. If you don't have a resume, now is the time to create one. List courses, volunteer efforts, and completed manuscripts on your resume.

Write every day. You may write letters, blog postings, short articles, or work on a book outline.
Find your genre. This may take some time, but keep at it.
Research publishers in your genre. Never submit a manuscript to a publisher that you have not researched.
Work on a one-page query letter. Put it away and take it out in a few weeks. Make any revisions you think are necessary.
Create a resume, including all of your volunteer writing positions.
Update your resume regularly.
Keep a file of submissions and rejects. Hopefully, this file will eventually include acceptances.
Be persistent. If you don't believe in you, others will not either.
Consider self-publishing. In this sagging economy many writers are going directly to self-publishing and the Kindle or Nook. Before you sign on the dotted line, however, investigate the publisher and read reviews on the Internet.

Should 360 Degree Feedback Be Attributable?


Discussion has indicated that most groups carrying out a 360 degree appraisal prefer to present the resultant feedback in an anonymised form. The reasons for this choice are fairly obvious; people are more likely to offer their honest opinion if others won't know it was they who gave it. But does anonymising the data really ensure a better quality of data? Might not knowing who said what help implement the changes the appraisal throws up?

It's difficult to take criticism at the best of times. Even if feedback is offered with the best of intentions and everyone involved wants to improve the overall quality of work, we as a culture simply are not ready not to take things personally. It's no surprise therefore that many groups which conduct a 360 degree appraisal shy away from attributing particular feedback to particular individuals. This is particularly true if the group is new to this form of appraisal and half those involved are still asking, "What is 360 degree feedback?" There may be a lack of trust in both colleagues and the process.

Assuring those involved in the appraisal that their feedback will be anonymised therefore seems a logical step. "After all," the reasoning goes, "people will be more open and honest about what they see as the weaknesses and strengths of colleagues if they know it won't get back to them who said what" This supposition is backed up by a survey conducted by 3D Group, which found that 96% of 360 degree feedback programme managers had promised anonymity to those involved in the belief that it would lead to a more open and honest appraisal.

However, the fact that the majority of people running a 360 appraisal subscribe to this view doesn't necessarily make it correct. After all, it may be that we feel we can say anything. If our comments are going to be anonymised, then we're not going to be called on what we say or asked for further clarification.

The trade off for greater openness in the feedback supplied is a potential disquiet in those being discussed. The answer may be to offer a confidential, attributed form of the 360 degree feedback to managers and others in similar higher positions, whilst an anonymised form will be of sufficient benefit to wider group discussions. Feedback from the managers themselves should always be attributed: being in a senior position, they are expected to have an analytic and qualitative view of how those under them are performing and for this reason their feedback is generally more readily accepted. You may also wish to warn clients in advance if they should expect any particularly difficult feedback before sending them the full report. As a school girl, I was pretty horrendous at meeting deadlines for handing in homework. At the time I didn't realise the more I was rebuked and reminded I was going to ruin my future, the more resistant I was to doing the work at all.

On becoming a manager I encountered a problem which my frustrated teachers would have relished. I found not everyone was as driven as me. In fact, in the early days, team members would pitch up late at meetings and even (perish the thought) miss deadlines to complete tasks which put whole projects into jeopardy.

I tried everything I could and although some of my team rose to the occasion, I found I was spending much of my time chasing up work, making sure people were getting things done on time. Even worse, I found deadlines being missed without a raise of an eyebrow by some of the team and even with a casual acceptance. I was mystified.

Working alongside senior managers across different organisations, I realised getting things done on time and to the standard required was a BIG problem. It wasn't just about meeting deadlines; it was about quality of work and also lack of right actions. I realised some people inherently didn't quite get "accountability". Even worse, some managers didn't either.

I pondered this for a long time and one by one a number of factors came together. One day I finally got it. It was a big learning curve and one which made me change the way I led my team. This dawning once I had it, resulted in me leading hugely successful teams which achieved great results. What I learned was this:

People do not accept accountability because they do not see the "Why" in what they do. Lacking purpose, they are resistant to being told what to do because what they are told to do holds no meaning. As a result they remain in their comfort zone and limit their effort.

Don't get me wrong: I don't think people consciously or deliberately hold that stance, but it exists and resistance shows up like this: They will say:

They aren't capable; don't know how; don't have the capacity...
It's too lengthy; too complicated; too expensive; too messy; too confusing...


What then happens is a constant reshuffling of policies, processes, resources and a call for more or better training.

If you have even a small problem with accountability in your business then you are simply meeting resistance. There are some simple actions and a culture you can develop which can get great results and turn the tide of people being willing to be held accountable for ever. These are:

Purpose

Help employees find meaning in your vision. Agree how they will play their part and uncover the reasons why their contribution is meaningful to them, so they are emotionally invested.

Ownership

Don't make people accountable. Give them responsibility for achieving outcomes, in a way they want to achieve them in a timescale agreed with you both. Build in consequences if they don't legitimately achieve.

Notice and Act

Notice what happens. Reward great performance, review faltering contributions and follow through on consequences. There is nothing so disempowering for your teams when you have set up an agreement on roles and responsibilities and because of a lack of attention you appear indifferent or ineffective about acting on results both good and bad.

I received a letter from my 15 year old son's school informing me he hasn't been handing his homework in. The problem with a 15 year old is he doesn't know what he wants to do with his life. Of course, knowing what I now know, the first thing I did was find out his "Why". It took some doing, but once he identified a purpose which meant something to him, the change was remarkable.
